Challenge

Rapid Expansion Outpaced FOX’s Ability to Reach Licensed Talent

As FOX Rehabilitation expanded operations from seven to 38 states, the growth brought an exciting opportunity: reaching thousands of new patients with their in-home outpatient therapy services. With over 5,000 employees and a dedicated 43-person recruiting team, FOX had the building blocks in place to support their expansion.

Kristie McCaffery, Director of Recruitment, had led FOX's recruiting team through nearly a decade of growth. But entering new markets meant building fresh talent pipelines from the ground up — in an industry where physical therapists rank among the most difficult positions to recruit within the healthcare space.

When FOX entered states like California, Nevada, Washington, and Arizona — regions where their CRM had almost zero prospects — the team had no candidate rediscovery data or historical touchpoints to work from. “We knew everyone we hired would be licensed,” she says. “But there was no easy way to access all of that information.”

“Our CRM had strong foundations,” adds Kara Schymanski, Lead Sourcer at FOX Rehabilitation. “But in newer markets where we'd never posted jobs, we didn't yet have local pipelines. We wanted to be confident that every licensed therapist in those states knew who FOX was.”

The team explored multiple job boards but found they lacked licensing data and often returned outdated profiles. They also piloted and evaluated talent acquisition and recruiting platforms, but none offered the combination of healthcare-specific data, verified contact access, and hands-on support they needed. Kara's sourcing team spent hours trying to find the right names and emails before they could even start a conversation.

Even when they launched outreach campaigns, the messages weren’t landing. "We were seeing less than 10% open rates in our CRM," Kristie says. "At that point, we knew our contact data wasn't current, and we couldn't keep relying on it.”

Kara's team immediately sees whether they can reach a candidate, enabling them to focus on connecting with prospects rather than hunting for contact details across multiple sites.

For FOX's expansion into states like California and Nevada, Betterleap provided comprehensive coverage of licensed healthcare professionals in each market. The tool's natural language search lets sourcers type requests like "physical therapists in California with geriatric experience" instead of wrestling with complex filters. Betterleap instantly generates comprehensive candidate lists that would take hours to compile manually, enabling FOX to rapidly build candidate pipelines in new markets.

Plus, Betterleap's automated outreach and sequencing features let FOX set up personalized email campaigns. The platform's real-time data meant their messages reached the right people instead of bouncing or going to old addresses — and FOX's email open rates jumped from under 10% to 50-60%.

FOX also got something they didn't expect: direct access to Betterleap's founders. During FOX's three-month pilot, Co-founder Anna Melano ran weekly office hours with the entire sourcing team, walking them through features and answering questions in real time. 

“She walked us through different ways to utilize the tool,” Kara says. “She answered any questions that we had.” Even after the pilot ended, the team kept that direct line open. “They're open to feedback and making adjustments, and the speed at which they do that is unmatched.”

What’s next for the partnership? FOX and Betterleap are building a custom Workday integration to connect sourcing directly with FOX's ATS system. This will eliminate manual data entry, speed up candidate handoffs from sourcing to recruiting teams, and give FOX complete visibility into their talent pipeline from initial contact through hire.
